About the Role

As the Performance Creative Manager at Solace, you'll build and lead the creative engine behind an eight-figure monthly paid media program.

You'll craft a performance creative system — channel-dedicated pods of creative strategists, designers, and video editors working alongside media buyers across our full stack of acquisition channels — and own creative-driven CPA improvement across all of it.

This is a builder's role for someone who speaks both craft and performance fluently: you'll define the testing frameworks, develop the team, negotiate the brand guardrails, and create the systems that turn creative production into a compounding performance advantage.

What You'll Own
  • Build, hire, and mentor the performance creative organization — creative strategists, designers, video editors, and creative operations — embedded in channel pods alongside media buyers across Meta, TikTok/AppLovin, and YouTube.

  • Own creative-driven CPA improvement across all pods.

  • Define and run the creative testing framework: concept, variant, and iteration definitions; weekly production quotas per pod; hit-rate targets; and the kill/iterate/scale decision system.

  • Own the creative analytics foundation: naming conventions and tagging taxonomy that make winning patterns searchable, measurable, and repeatable across channels.

  • Stand up and govern the content library — raw UGC and branded shoot footage, finished-asset archive with performance data, and the approved-claims and copy library — as the infrastructure layer for pod velocity.

  • Own the shoot roadmap and external creator/contractor budget: quarterly branded production planning, the UGC creator program, and the production partner ecosystem.

  • Negotiate and own the brand guardrails system — codified rules that let pods ship at velocity inside clear boundaries, with defined review lanes for net-new territory.

  • Own regulatory and legal compliance systems for creative: the approved-claims library and review-lane process, built with legal, appropriate to a healthcare environment.

  • Run the cross-pod creative review cadence so learnings transfer between channels — a winning Meta hook becomes a TikTok hypothesis becomes a CTV script.

A creative organization that ships winning ads on a weekly cadence — on brand, compliant, channel-native, and relentlessly tested — where creative is the growth lever: rising hit rates, falling CPAs, and a library of compounding creative intelligence.

Who You Are
  • A builder who has stood up teams, systems, and processes from scratch — and knows the difference between an org chart and an operating system.

  • A leader fluent in both creative craft and performance data; you can give an editor frame-level feedback and defend a testing budget in the same meeting.

  • A systems thinker who believes velocity comes from infrastructure — taxonomies, libraries, briefs, and cadences — not heroics.

  • Excited to contribute hands-on in a high-growth, mission-driven startup.

What You Bring to the Table
  • Direct experience managing creative on $50M+/year in paid media spend.

  • Proven track record building and managing creative teams (strategists, designers, editors) of 5+ people, ideally in a pod or embedded model.

  • Deep fluency in creative testing at scale: concept/variant frameworks, hit-rate measurement, creative fatigue diagnosis, and iteration systems on Meta, TikTok, and YouTube.

  • Experience running UGC creator programs and branded production — briefing, shoot planning, usage rights, and turning raw footage into high-velocity variant production.

  • Strong command of creative analytics: tagging taxonomies, creative reporting, and connecting asset-level data to CPA outcomes.

  • Experience partnering with brand and legal teams to build guardrails and claims-review systems that protect the brand without killing velocity.

  • Exceptional organization and attention to detail, with the ability to manage multiple priorities simultaneously.

  • A bias for action — you move fast, make sound decisions, and thrive under tight timelines.

  • Bonus: experience in healthcare or other regulated industries, a marketplace business, or a fast-paced startup environment.
